Trust and belonging, defined
Trust is a forward-looking expectation: that leaders and colleagues will be fair, will do what they say and will not harm your interests. Belonging is the felt sense of being a valued part of a group, without having to hide who you are to fit in.
They are not the same, but they reinforce each other. People who trust the organisation tend to feel safer to be themselves, and people who belong tend to extend more trust.
What builds trust
A useful way to think about it is in parts that can each be strengthened:
- Credibility. What is said is accurate and based on knowledge.
- Reliability. What is promised is done, and consistently.
- Care. People believe leaders are concerned with their interests and not only their own.
- Fair process. Decisions are made by criteria people can see, and can be questioned.
Trust is lost faster than it is built, and one broken commitment about people outweighs many kept ones. The Academy principle The Trust Formula works through this in detail.
What builds belonging
- Being heard: people's input visibly changes decisions.
- Being included: access to the same information, opportunities and networks as everyone else.
- Being respected: for what you contribute and for who you are.
- Being connected: to the team, the purpose and other people.
See the Academy principle Belonging.
How to measure them
- Survey statements such as "I expect to be treated fairly here" and "I can be myself at work", read by group.
- Behaviour. Whether people raise concerns, refer others and take on stretch roles.
- Outcomes. Retention, and how long people intend to stay.
- Fairness of process. Whether criteria for decisions are documented and followed.
This is the Trust and Belonging pillar of the WCRC Equity Index. In the 2026 ranking data, Indian companies score higher than multinationals on this pillar, while multinationals lead on the other four; see Indian companies lead on trust. Multinationals lead on transparency..
Repairing trust after a breach
- Name what went wrong, plainly, without defence.
- Explain why it happened.
- Say what will change, by whom and when.
- Do it, and report back on whether it worked.
